Empathy is a key quality for leaders. The workplace is focusing more on individual needs, and understanding those needs, than company en-masse. Empathy is one of the most important skills to possess. It is the ability to assess those answers and produce effective solutions fit for that person. This one has and always will be important. The ability to communicate across all levels, cultures, countries, is so important. Especially in at this time where we are fractured and displaced. Technology binds us, and yet we may find ourselves still attending virtual conferences rather than face-to-face one. The ability to effectively communicate both verbally and non-verbally (virtually and in-person) is a great skill to look for.

  1. Self-Motivation

If the pandemic taught us anything, it was how to remain motivated after hours of no fresh air (and perhaps being in very close proximity to our loved ones!) However, many people struggled with this – and it is not something they teach in school! Learning to be self-motivated is a true skill, and one that many, many organisations need to succeed. So making sure your next hire can work independently (and providing them with the right tools and support to do so) is crucial.

  1. Adaptability

Well, we couldn’t miss this one out could we! Adaptability is a soft skill that all employers will be looking for. The world of work has already changed dramatically, and will continue to do so. Technological advancements were brought forwards during the pandemic, businesses that weren’t online were suddenly online! To have a workforce of adaptable employees, is a workforce that will be able to sail any storm with you.

Firstly, what is a human-centric workplace? Well, a human-centric workplace is one that sees its employees as humans – individuals with multifaceted, complex lives, and not as mere cogs in a moneymaking machine.

We spend a lot of time working, and this in turn has a huge impact on the quality and happiness levels of our lives. Employees are seeking out better working conditions, benefits and terms, and smart employers are adapting to reflect, match or exceed employee’s expectations. If employees feel unworthy and under-appreciated, their output and effectiveness will dwindle. By adopting a human-centric workplace, employers have the opportunity to create an environment in which people thrive.

Three ways HR can create a human-centric workplace:

  1. Environment
  2. Wellness
  3. Compensation

Creating an environment in which to thrive
Whether in an office or at home, your employees need the right space in which to work. The office layoff is very important, does it include everyone, is it accessible for everyone, does it promote communication and teamwork? Are there quiet areas that people can move to if they need to, are their private areas for 1:1 meetings? Are there social spaces in which more informal conversations can take place?

Perks and amenities are equally as important. Small changes such as providing coffee, gluten-free snack options and alternative milks can make a huge difference to someone. Larger items such as on-site childcare, gyms, sleeping pods, doctor can again make employees feel supported in all areas of their lives. Of course, this is not always possible, but benefits packages that include discounted gym membership, smart watches and so on all make a difference.

Your remote workers must also feel looked after and included. Technology must be well thought out and tested to ensure employees logging on from home have access to everything they need, can join meetings without feeling excluded and have all the materials in advance. Hybrid meetings are notoriously difficult to manage with some people joining remotely and others in-person. A clear structured way to communicate (so everyone can be heard) is very important, and including those joining remotely to each discussion is imperative.

Employee Well-being
Employee run down with stress and burn out, will not perform well. This in turn will affect others in their team. It is unacceptable for employees to be suffering from burnout. Employers must support their employees, ensuring workloads are not too high. Remembering that each employee is an individual with a life outside of their job and everyone deserves time and energy to do and enjoy things outside of work. Leaders must be empathic and inspirational, leading each individual in their unique way. Some employees may need tasks streamlined, or a schedule alteration, or to feel included and represented. Perhaps an increase in annual leave should be assessed? There are multiple ways in which employers can increase their employee well-being.

Compensation
The great resignation had a huge impact of the labour market with many employees leaving their positions to find ones in which they were valued, both by the organisation, but also reflected in their pay. Fair pay and compensation is a non-negotiable. A human-centric workplace takes into account not just the minimum needed to survive, but what that person needs to live a fulfilling life in and outside of work. Benefit packages are often not considered, yet they could be extraordinary. Imagine benefits including classes for an out of work passion (flying, painting, or perhaps judo), a large amount of annual leave, discounts at hotels or holidays for the family, and so on. Find out what makes your employees tick, what gets them out of bed, what excites them – and see if you can make it happen.

Compensation can also come in the form of professional development. Many people are actively training or retraining. The roles that once were available are fading from the market. Providing employees with the opportunity to take control of their careers is extremely important.

Just remember, put your employees first. Creating a human-centric workplace is a process, but it is worth the time and effort and attention required. Smart employers are adopting this to retain and attract the talent they need to succeed.

This ranges from the recruitment process all the way to the off-boarding process – the entire employee lifecycle should be taken into consideration. By providing a great experience at all touchpoints, organisations are likely to reduce their turnover and increase their performance rates. It is important to understand how you can create a great EX and what works for your employees. This should be revisited often by HR teams and should encompass the company culture, environment, technological impact and psychological aspects of the organisation.

Gaining insight into the key moments that matter by gathering Intel from your employees is key. It is also important to discover the alignment between company and employee priorities. This can be a highly rewarding for the organisation and the employees and can create a happy, fulfilled, motivated and effective workforce.

The saying putting yourself in someone else’s shoe is key here. Each decision made should be seen from the employee point of view. By improving your employee experience, you will be improving your employee engagement.

Finding an outplacement provider isn’t as simple as just picking one. Outplacement providers have different offerings, values and outcomes. And, choosing an outplacement provider to reflect your organisations values and goals is important.

  1. Does the provider offer tailored programmes?

A good outplacement provider understands that all firms are unique, and therefore their outplacement needs will be unique. The larger firms with global standards may sound like a great option but it is important to ensure that this doesn’t mean that your employees will receive the same support without taking into consideration their cultural differences, local nuances and individual goals. Outplacement programmes should be unique to everyone who participates in them. One size does not fit all.

  1. What are your aims?

Do you want to support for both exiting and remaining employees? Do you want support with the communication and strategy? Different providers can offer different levels of involvement. Programmes may include 1:1 coaching, or may not. These days, coaching is a necessity, and even better if that coach is accessible virtually. 

  1. Where are they based?

Different country laws have different requirements when it comes to outplacement. Did you know that in Belgium there are specific rules when it comes to outplacement. Often it is a legal requirement and outplacement providers must offer office space for the people participating in their programmes. We for example, have 130 sites in Belgium alone! Other countries are relatively new to the concept of outplacement (this doesn’t mean it is less important – potentially even more so)! Some locations may require employees to travel, other providers may travel to your site, others may be fully online. You must a) work out what suits your organisation the best and b) ensure you are fulfilling your legal requirements in each individual location. 

  1. The feel, the values, the family.

Outplacement providers should be caring, warm and down to earth. By nature, they exist to help. Providers who are transactional and just provide low costs to win business, may not be the best partner. Outplacement should be well thought out, with the employees success front of mind. Get to know your contacts, how they work and what their aims are.

With the pandemic, can many changes, to both our personal and professionals lives. The lines between home and work blurred beyond recognition for many of us and this has continued to be the new norm with working from home now normal for many across the globe. In February 2022, the ONS said that 42% of the UK spent most of their working week at home. This led to a reduction in office space and the prospect of working from home long term has become a reality, a reality that many people are not so happy about.

Working from home was an incredible short-term solution when COVID happened, and was marketed to employees as flexible and positive. However, nearly 3 years on, many people feel isolated, worn out and are balancing a larger workload and working longer hours with caring for children or relatives. Or, some are facing the reality of going days without having any interaction with people – a tough pill to swallow for those who thrived in an office previously.

We have all read the statistics that people are more effective working from home, but this may be only for a the short term. Many people now suffer staying motivated and not getting distracted. With a lack of motivation to complete key pieces of work, a sense of low self-worth may creep in. Without the hustle and bustle of an office, of colleagues and client meetings, many people may struggle to create an environment at home where they have the same energy. Managers must have key strategies in place to keep their employees happy, and therefore energised and motivated if there is no or little opportunity to meet people in person at the office any more.

A detachment between home and work life has always been present, and has been drummed into us from a young age that you go to work and then come home to relax. Having this strong notion changed was at first exciting for many, and now a drain on their mental abilities.

Managers, if they cannot provide a permanent workspace, should encourage their employees to change up their working environment, perhaps by offering a shared workspace subscription, or monthly in-person meetings and socials. Even micro-social interactions have a huge impact on mood and energy. Employees who live close by could be encouraged to meet for coffee, for lunch or to work together on new projects.

The cost of not creating ways in which to motivate your remote team can be extremely high. Many people are now looking for hybrid roles rather than remote ones to get back a sense of the work / personal boundaries that have been lost. To retain your talent, reduce high recruitments costs and to preserve the mental health of your employees it is imperative that you read between the lines, notice when people are quieter than normal or not performing as you know they can and take supportive action.

Our choice is to be pioneers, not to be followers.

This year, building on this, we want to discuss how to ensure that we future proof Career Star Group, look at what we have achieved so far, but also what needs to change. We want to work together with you to achieve this. We want to look at how technology plays a major part in the modern-day HR space, how you can disrupt your OPC business model and how we can be innovative, offering more services to be more relevant in our territories and adding more value to our customers. We will spend time to reflect, discuss and collect inputs, to shape our future together.

We will of course also hear from inspirational external speakers to challenge our thinking, and spend time together to enjoy each other, as well as the beautiful Marseille!

1. Flexibility in the workplace
Last year we predicted flexible organisations offering working hours to suit individual employees would thrive and would find it much easier to attract new talent. This is true in 2023, however hybrid working has become more important as burn out, quiet quitting and lower motivation levels creep in.

2. Employee wellbeing
2023 is the year to invest in care, put an end to employee burn out and provide your employees with a high level of support in all aspects of their working lives. In the UK, it has been predicted by the Mental Health Foundation that 12.7% of all sickness absence days in the UK can be attributed to mental health conditions. This is due to rise and will lead to an increase in more sickness leave and employees leaving the organisation for ones in which their needs are met.

3. Talent retention
Talent retention has been a hot topic with the great resignation of last year and organisations having to make big changes to their roles, recognition and benefits. We predicted that this would be a major area in which HR would have to make changes and we don’t see this changing any time soon. The ‘great resignation’ may have ended, but more and more people are binding their time until the right opportunity comes along. Employees are seeking out organisations that align with their values, can provide excellent developmental programmes and that will give them the right work/life balance.

4. Technology
Technology has rapidly developed, and continues to do so. More and more we are seeing large layoffs and technological developments that replace roles. This is no different within your HR team. HR teams should be utilising technology more productively and proactively to reduce the admin enabling teams to focus more on the people. Technology will also lead on to our next point…

5. Human skills vs AI
Human skills, such as emotions, teamwork, empathy and caring are skills that are becoming more and more important. As technology increases within the workplace, many roles become redundant. However, that does not mean that humans become redundant. Humans have skills that computers do not and it is here that hiring managers need to look – resilience, the ability to change and adapt and support to other colleagues. Never before have typical hard skills been less relevant to the ever changing world of work and HR teams need o devise ways in which to seek out these skills, develop these skills and embrace these skills into the work place.

How a Culture of Silence is slowly eating away at your Company

Most of us believe someone will speak when something negative happens at work, but in the real world today, few actually do or are willing to do.

Some happenings in the office create a very adversarial atmosphere. Everyone is walking on eggshells around specific people or a person. The majority would rather do that persons work rather than engage with them. Sometime, even management might even keep a distance. This could go on for years, and even until that person left the organisation.

Instead of confronting a problem in a strategic and timely way, this prolonged silence, allows rumours to spread and expand.

What are the costs and consequences of this kind of silence? Over 1,000 managers and employees were interviewed about a time when they had a concern at work, but failed to voice it. Of the hundreds of cases the data gathered, five common categories of conversations emerged as the most common and costly topics that people remain silent around.

They include:

Prickly peers. Failure to confront rude, abrasive, defensive, or disrespectful colleagues. Examples included failing to confront harsh language, backbiting, bullying, harassment, withholding information, and resistance to feedback and input. It happens in almost all parts of the world.

Strategic missteps. Failure to speak up when proposals and procedures are riddled with inaccuracies or faulty thinking. The problem is exacerbated when key leadership make decisions without first consulting experts or is unresponsive to employee concerns.

Lazy or incompetent colleagues. Failure to talk to peers and direct reports about poor work habits, incompetence and lack of engagement.

Abusive bosses. Especially bullying behaviour and discrimination. Failure to openly discuss or confront about damage done when people in power resort to their position to push their own agenda. Many horrible cases are silently covered up.

Management chaos. Failure to get clarification when people feel uncertain around roles, responsibilities, specs, and timelines. A perceived lack of safety to share concerns without retribution makes asking for clarification feel risky.

Instead of speaking up in these situations, our subjects admitted to engaging in one or more resource-sapping behaviours including: complaining to others (78%), doing extra or unnecessary work (66%), ruminating about the problem (53%), or getting angry (50%).

These behaviours aren’t just unhelpful; they’re costly. We found the average person wasted 7 days complaining, doing unnecessary work, ruminating about the problem, or getting angry — instead of speaking up. A shocking 40% of our respondents admitted to wasting two weeks or more.

The hit to the bottom line is even more remarkable. The average person estimated the cost of silence at $7,500, and 20% of our sample estimated the cost of avoiding a difficult conversation to be more than $50,000.

Our subjects described ways that silence damages employee engagement, relationships, deadlines, budgets, and culture. Given that the fact that every one of our subjects identified at least one costly example, we concluded that it’s likely that every employee in your organization is adding to the cumulative organizational cost of silence eating away at your bottom line.

Luckily, cultures of silence can be changed — but only if leaders become teachers and models of candour. People won’t speak up unless they feel safe and able to do so. When leaders engage in dialogue, people acquire both the skills to present their concerns and the confidence to share their views. They also speak up knowing their thoughts, opinions, and views are welcomed and valued.

Here are four key tactics for transforming a culture of silence into a culture of dialogue. DON’T RUSH IT TAKLES TIME TO REBUILD TRUST & GAIN CONFIDENCE.  

These strategies are the results of thousands of hours of observation of those who speak up about even very risky topics, but do so in a way that doesn’t provoke defensiveness in others.

  1. Reverse your thinking. Most of us decide whether to speak up or not, by considering the risks of doing so. Those who are best at having crucial conversations don’t think first about the risks of speaking up. They think first about the risks of not speaking up. This simple reversal of risk assessment makes them far more likely to speak up.
  1. Change your emotions. The reason these conversations often go poorly is because we are irritated, angry, or disgusted. Our counterparts react to these emotions more than the words we speak. So, before talking, open your mind. Try to see others as reasonable, rational, and decent human beings—a practice that softens strong emotions and ensures you come across more agreeably.
  1. Make others feel safe. People become defensive when they feel unsafe. Start a high-stakes conversation by assuring the other person of your positive intentions and your respect for them. When others feel respected and trust your motives, they feel safe, let their guard down, and begin to listen – even if the topic is unpleasant.
  1. Invite dialogue. After you create an environment of safety, express your concerns, then you can invite dialogue. Encourage the other person to disagree with you. Those who are best at crucial conversations don’t just come to make their point; they come to learn.

When leaders model these behaviours, they lay the foundation for a culture of dialogue where employees can speak up, share concerns, confront colleagues, advocate for better solutions, and achieve alignment and agreement where it may be lacking. Cultures of dialogue are not only full of happier, more engaged employees — they also reap the kind of bottom-line results that can mean the difference between success and failure.

Mental health and well being at the workplace
Over recent years, there has been an increase in ‘burnouts’ resulting in employees ‘quietly quitting’. The reason being that employees are becoming overworked as companies attempt to reduce their overhead costs and combat high operational costs, which then increases workload and pressure on employees.

Whilst the workload intensifies, employees may also be struggling with the rising costs of living, which in turn escalates the likelihood of stress and burnouts. How can organisations overcome this? Long gone are the days of ‘beer fridge Friday’ and a pool table in the staff canteen, employees are looking for meaningful perks that will enhance and improve their health and wellbeing. What perks could you be offering your employees? Flexibility is key for many, especially around childcare considerations, or other family responsibilities. The 9-5 mentality is gone and employees are actively looking for these alternative incentives in an organisation, showing trust and offering flexibility is vital. Employees also value their time off, offering decent amounts of paid vacation time and/or plenty of days where members of staff can recharge their batteries and have quality time with their family. Other important issues taken into consideration are compassionate or bereavement leave, paid maternity, and paternity leave.


Incentivise wellness

We all know that exercise and activity can help to improve mental health and wellbeing, so why not offer the opportunity to create fun challenges, for example, which team can get the most steps in for January? Maybe consider offering an activity such as a free yoga class during working hours! Not every single employee may be interested in physical activity so it is also worth incorporating something that everyone can do, perhaps a monthly book club or a culinary class. Implementing activities will not only create health and wellness but also improves team collaboration and cohesion.

According to WRAP, a circular economy is ‘an alternative to a traditional linear economy (make, use, dispose) in which we keep resources in use for as long as possible, extract the maximum value from them whilst in use, then recover and regenerate products and materials at the end of each service life.’ This concept is extremely important in the current political and socio climate, as issues such sustainability and the protection of the environment become increasingly popular and important topics. This is especially true with the newer generations: Millennials and Generation Z. These generations will soon make up more than 50% of our workforce, so can HR professionals learn from the issues, concepts and trends that matter most to these generations and apply them to the workforce?

You might not necessarily think of the circular economy concept as being very relevant to your organisation’s HR and overall business strategy. However, there are important lessons to learn and interesting parallels to be made.

 

Lessons to Learn

Let’s look at the business as a whole, its objectives, strategies and workforce. If we have a workforce who upcycle, recycle, reuse and adapt material objects to further its lifetime and number of uses, can we apply the same methodology to the workforce? The linear model in today’s world is out of date, or should at least be challenged, as the 4th Industrial Revolution blurs technology and human job roles.

Everywhere we turn, we see celebrities, activists, and even teenagers across the globe helping to change the norms and values of society regarding our use consumption, attitude towards and understanding of the Earth’s natural resources. Whether that be Jane Fonda wearing a dress 6 years old to the 2020 Oscars; Extinction Rebellion closing-down the bridges of London; or Greta Thunberg persuading thousands of schoolchildren to go on strike. Consumers are starting to understand that one-use products and the way in which we have become accustomed to living, have a detrimental effect on our planet. Restructuring the Workforce

When an organisation is going through a period of change, job roles are reviewed and gap analysis’ completed. Many people are beginning to understand that their careers will not be linear as they were 20 years or more ago. Redeployment within the workforce, and utilising the notion of a circular workforce, is a concept that HR professionals can adopt to ensure business success.

 

How to Adopt a Circular Workforce

You can adopt a circular workforce in many ways. To begin with, you must understand your workforce. Unveil the hidden talents, strengths and passions within your organisation. Carrying out gap analysis alongside future business goals will allow you to understand the direction the organisation is moving in, and you can then seek out or plan to create the skills you need. Offering training to employees to increase their knowledge in critical future areas will future proof your organisation. If your organisation can provide a working environment where professional and personal development is important and encouraged, your workforce will be more adaptable, productive and value will be maximised.

Everyone wants to be valued, needed and successful in their job. Although it is an extremely emotional time for anyone going through a redundancy, it does provide the employee with an opportunity to move into a role that is valuable to another organisation. Their sense of fulfilment and value will ultimately increase.

 

Planning & Preparation

It is so important to fully prepare for the meeting. As mentioned above, get to know and understand why this decision has been made. Furthermore, if you have the opportunity, find out about the employee’s personal circumstances, do they have support outside of the workplace?

Having a clear communication plan is key. The employee must understand fully what is happening, the reason(s) why, and what the process from this point on it. Your role is to ensure the employee being transitioned feels supported, well looked after and understands what they can expect. Depending on your location will depend on the legal process you will be required to follow. In some countries, there is no legal framework in place, and in others, it is very complicated. It is imperative that you have spoken to a legal representative or a professional who understands the ins and outs of your legal requirements.

 

Compassion & Professionalism

You are equipped with the knowledge you need. Now you must ensure that the employee receives the compassion and dignity they deserve. Ensure you chose a private setting away from other employees. Do not deliver the news 30 minutes before they are chairing a meeting, or welcoming a guest. Make sure there is water, pen, and paper, and anything else you can anticipate them needing readily available.

Receiving the news that your role is no longer needed can be very upsetting. As the person giving the news, you must be aware that their reaction is unpredictable. Some people might cry, get angry, or blame themselves. Others might not be interested and switch off making it difficult for you to be able to judge their understanding. Others may be relieved. You must be emotionally prepared to deal with any reaction they might have. You must remain factual and supportive to their needs.

 

Your Role

Your role is a complex one. You are juggling 3-key responsibilities: the transitioning employee’s experience, the organisation’s reputation and the management of the employees’ expectations who are to remain in the business.

The transitioned employee requires a strong HR representative who has pre-empted their questions, knows their rights and understands the emotional journey they now must embark. It is tricky to support an employee exiting the company, whilst simultaneously retaining the reputation of the company to attract top talent. Many HR departments provide outplacement services to employees. Usually conducted by an external provider, outplacement programmes can be offered to employees to help them through this difficult time.

By providing outplacement services, you are providing the employee with great resources and support and ensuring they are looked after and given the best chance of finding a suitable next role. This in turn will help to retain the businesses good reputation as an employer that people want to work for. All employees are brand ambassadors. The treatment an employee receives at any point in their lifecycle in the company influences the story they build and relay.

Word will soon circulate within an office environment about any redundancies occurring. It is important to communicate with the remaining workforce so they too understand the changes within the business. Whenever redundancies occur, people naturally feel a level of uncertainty.
